As PI and Director of the National Science Foundation ADVANCE grant to broaden the participation of women faculty in STEM, Dr. Smith articulates the theoretical framework for designing, testing, and analyzing three institutional initiatives that significantly increase the odds of recruiting women faculty in STEM and significantly improves job satisfaction and intentions to stay at the institution. Empirical evidence on the benefits of institutional transformation for all faculty is discussed
